The association between sense of acquisition and turnover intention of rural primary medical staff: based on mediating effect of job satisfaction

Abstract: Objective:To explore the mediating relationship of job satisfaction between sense of acquisition and turnover intention of primary medical staff in rural areas, so as to provide scientific basis for reducing the turnover intention of rural primary medical staff. Methods: 511 medical staff from 5 county-level medical institutions and 4 township health centers(THCs)in Zhushan County were sampled by cluster sampling. The questionnaire included job satisfaction scale, sense of acquisition scale and turnover intention vector table. Results: The score of job satisfaction, sense of acquisition were higher, 3.59, 3.64 respectively and the turnover intention of the respondents was low, with a score of 2.17. The sense of acquisition and job satisfaction were positively correlated (P<0.01), and both were negatively correlated with turnover intention (P<0.01). Job satisfaction plays a partial mediating role in the relationship between the sense of acquisition and turnover intention. The mediating effect is -0.35, accounting for 57.38% of the total effect. Conclusion: The job satisfaction plays mediating role in the sense of acquisition and turnover intention of the primary medical staff. The higher sense of acquisition can reduce the turnover intention by improving job satisfaction of the primary medical staff and medical institutions should pay more attention to the construction of job satisfaction.
